Read on to find out more.\u00a0<\/span><\/p>\n<h2><b>KEY TAKEAWAYS FROM THE INPULSE MASTERCLASS<\/b><\/h2>\n<h2><b>EMPLOYEE WELLBEING and ENGAGEMENT<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">For a long time, employee wellbeing has been somewhat of a \u2018trendy\u2019 term amongst HR\/People leaders, however, after this year, it has become front and centre for the vast majority of organisations. Leaders have quickly recognised the relationship between wellbeing and engagement (nurturing wellbeing drives engagement). Our speaker agreed that when their people feel looked after, they feel more motivated to engage and deliver.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">As you can tell, we\u2019ve mentioned the word \u2018feeling\u2019 often, and that\u2019s because wellbeing and engagement is an emotional state, and it\u2019s why we measure emotional analytics.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">In response to the current climate, Inpulse, in partnership with a leading UK health provider, developed a wellbeing framework to help organisations address vital areas and support their people for the benefit of improved wellbeing and engagement.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">We worked alongside health professionals to ensure we asked the right questions under each segment of the wellbeing framework.<\/span><\/p>\n<p style=\"text-align: center;\"><a href=\"https:\/\/thirteencreative.co.uk\/inpulse21\/free-change-management-guide\/\"><b>Download Inpulse\u2019s Free Guide on Leading through Change<\/b><\/a><\/p>\n<h2><b>Bertie Tonks, Head of People and Culture at Collinson | <\/b><span style=\"font-weight: 400;\">1800 employees, 24 global locations\u00a0<\/span><\/h2>\n<h2><b>Challenges faced this year:<\/b><\/h2>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"wp-image-3818 aligncenter\" src=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Screen-Shot-Bertie-Tonks-problems-faced-1024x343.png\" alt=\"challenges faced\" width=\"725\" height=\"243\" srcset=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Screen-Shot-Bertie-Tonks-problems-faced-1024x343.png 1024w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Screen-Shot-Bertie-Tonks-problems-faced-300x100.png 300w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Screen-Shot-Bertie-Tonks-problems-faced-768x257.png 768w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Screen-Shot-Bertie-Tonks-problems-faced.png 1272w\" sizes=\"auto, (max-width: 725px) 100vw, 725px\" \/><\/p>\n<p><span style=\"font-weight: 400;\">Being in the travel industry, they were \u2018hit hard\u2019 by the effects of Covid-19. Business was slower than usual, redundancies were palpable and their workforce was, of course, forced to abruptly shift to remote working. With teams working from home, leaders had \u2018no idea how their people were doing\u2019. Out of Bertie\u2019s direct team of 22, 6 team members experienced death of loved ones, while the scale of change (personal and work-related) added to employee anxiety. Leaders were required to step up and support their people during a time that made it difficult to do so.<\/span><\/p>\n<h2><b>How they \u2018got on top\u2019 of the challenges:<\/b><\/h2>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"wp-image-3819 aligncenter\" src=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Solutions.png\" alt=\"solutions to challenges\" width=\"653\" height=\"276\" srcset=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Solutions.png 943w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Solutions-300x127.png 300w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Solutions-768x324.png 768w\" sizes=\"auto, (max-width: 653px) 100vw, 653px\" \/><\/p>\n<p><span style=\"font-weight: 400;\">Luckily, Collinson implemented practises and began \u2018pulsing\u2019 2 years ago, which better prepared their people for change and made the difficulties easier to work through. They again, depended on pulse surveys to find out how their people were feeling, so as to provide the right support at the right time.<\/span><b>\u00a0<\/b><\/p>\n<h2><b>Lessons learned:<\/b><\/h2>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"wp-image-3820 aligncenter\" src=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-lessons-learned-1024x356.png\" alt=\"lessons learned\" width=\"775\" height=\"269\" srcset=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-lessons-learned-1024x356.png 1024w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-lessons-learned-300x104.png 300w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-lessons-learned-768x267.png 768w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-lessons-learned.png 1296w\" sizes=\"auto, (max-width: 775px) 100vw, 775px\" \/><\/p>\n<h2><b>Headline results after measuring and driving employee wellbeing and engagement<\/b><\/h2>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"wp-image-3821 aligncenter\" src=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Outcomes-e1602844261735.png\" alt=\"Headline results\" width=\"594\" height=\"284\" srcset=\"https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Outcomes-e1602844261735.png 933w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Outcomes-e1602844261735-300x143.png 300w, https:\/\/thirteencreative.co.uk\/inpulse21\/wp-content\/uploads\/2020\/10\/Bertie-Tonks-Outcomes-e1602844261735-768x367.png 768w\" sizes=\"auto, (max-width: 594px) 100vw, 594px\" \/><br \/>\n<span style=\"font-weight: 400;\">After implementing monthly pulse surveys and taking the right action in accordance with results, Collinson saw a significant improvement in key areas such as their emotional wellbeing index (+8%)<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Their emotional wellbeing bands (which indicates general wellbeing of their people &#8211; green being very good and red being problematic), improved significantly.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Positive emotions were up, and a steady survey response rate was maintained.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Bertie Tonks recommends a critical area to focus on is leadership, and providing your leaders with the support<\/span> <i><span style=\"font-weight: 400;\">they need<\/span><\/i><span style=\"font-weight: 400;\"> to lead the workforce effectively. Another, is recognising that these uncertain times are threatening your people\u2019s hierarchy of needs (particularly their physiological and safety needs), and leadership, support and communication is critical.<\/span><b>\u00a0<\/b><\/p>\n<blockquote>\n<h3 style=\"text-align: center;\"><b>\u201cWe wouldn\u2019t know where we\u2019d be without pulse surveys. Monthly pulsing allowed us to stay quick and agile and created a stage for our leadership team to really show our people that we care.\u201d &#8211; Bertie Tonks<\/b><\/h3>\n<\/blockquote>\n<p style=\"text-align: center;\"><b>&#8212;-<\/b><\/p>\n<h2><b>Paula Leach, Chief People Officer of FDM | <\/b><span style=\"font-weight: 400;\">5500 employees, UK and abroad<\/span><\/h2>\n<h2><b>Challenges they faced this year:<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">The substantial societal, economic and cultural change this year saw the organisation move through three different \u2018phases\u2019.\u00a0<\/span><\/p>\n<ol>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\"><strong>\u2018Stop\u2019<\/strong> &#8211; Going into lockdown, everyone experiencing the same thing.\u00a0<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\"><strong>\u2018Messy middle\u2019<\/strong> &#8211; experimenting with going back to work, employee emotions were \u2018tangled\u2019, people are unsure of what\u2019s around the corner and they want clarity.<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\"><strong>\u2018Maze\u2019<\/strong> &#8211; oscillating between restrictions, but there\u2019s a sense of acceptance but are aware they\u2019ll need to exercise agility when approaching change.<\/span><\/li>\n<\/ol>\n<p><span style=\"font-weight: 400;\">In each phase, varying degrees of support was needed by their people and leaders had to make quick decisions to minimise the impact of change and protect employee wellbeing and engagement.\u00a0<\/span><\/p>\n<h2><b>How they \u2018got on top\u2019 of the challenges:<\/b><\/h2>\n<h3><strong>During the first phase, they focused particularly on employee wellbeing:<\/strong><\/h3>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Conducted pulse surveys<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">strengthened communication channels<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">hosted virtual events\u00a0<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">appointed wellbeing and mental health coaches for their people<\/span><b>\u00a0<\/b><\/li>\n<\/ul>\n<h3><strong>During the second phase \/ \u2018messy middle\u2019, FDM further strengthened communication\u00a0<\/strong><\/h3>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">They encouraged talking and listening<\/span><\/li>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">They recognised the emotional impact of change and set about untangling the \u2018mess\u2019 to provide as much clarity as their people needed.<\/span><\/li>\n<\/ul>\n<p><strong>During the third phase \u2018the maze\u2019, FDM focussed on planning and mapping out the way forward<\/strong><\/p>\n<ul>\n<li style=\"font-weight: 400;\"><span style=\"font-weight: 400;\">Conducted workshops<\/span><\/li>\n<\/ul>\n<h2><b>Lessons learned:\u00a0<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Their survey results showed varying levels of emotion across the organisation. FDM learned that not all of their people felt the same way &#8211; while some were managing the change well, others were not. After learning this, they communicated these results with their workforce, and reminded their people that some may feel positive but their colleagues may feel differently and that they needed to show support. FDM also appointed mental health coaches for additional support.<\/span><\/p>\n<h2><b>Survey takeaways:<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Results of their surveys showed feelings that were dominant (more than 10%), as well as feelings that were bubbling under the surface (less than 10%). With these results they were not only able to monitor the success of their implementations\/changes, but understand the problematic emotions that needed attending to, to avoid them becoming dominant.\u00a0<\/span><\/p>\n<p>Paula advises we place a key focus on communication &#8211; understanding what our people need from us is incredibly important for their wellbeing, and for leaders to make decisions they&#8217;re confident in. But she says, leaders must not be hard on themselves, no one has the answers in times like these, but there is a sensible way of going about leading through change &#8211; communication!<\/p>\n<blockquote>\n<h3 style=\"text-align: center;\"><b>\u201cEarly and repeated surveys gave us all a better sense of awareness and connection, and we as leaders were able to test how
